Welcome to Making Work Work, I'm Cynthia Cottrell. I am so excited for today's conversation. We have a special guest with us all the way from London, who has lots of jobs, but most importantly, has the overall responsibility and accountability for helping to lead us into that next era of AI for Mercer Career globally.
So Jean Martin is not only the leader of Mercer Career products globally and the leader of Mercer Global Business Solutions, she is also the leader of the businesses in Asia-Pacific and India and Middle East and Africa. And this latest hat is the most important one I think, Jean, that's quite exciting, which is the global leader of Mercer Innovation Center.
And so we thought whilst Jean sort of dropped into the neighborhood here in Australia, we would take a moment just to have a conversation about the future of AI for HR and certainly, the role that Mercer has played in leading in this space for multiple years now. But more importantly, where is this headed? And so before we jump into this topic and really dive deep into the insights that Jean brings, let's just start off with just a bit of introduction. But firstly, welcome to the podcast, Jean.
Thank you, Cynthia. Thrilled to be here.
So Jean, I always love to do intros a little differently than having you talk about your jobs and what you do. I'm going to ask you this question, to give us a sense of who you are and what it's been like on your journey. So if you rewind back to your first job, what was on your desk at the time? What were you looking at in your job? And what was your job?
Oh, taking me back, Cynthia. The first job would have been in the very late '80s, early '90s. And as I recall, I wasn't looking at much more than just a straight desktop. I think there was a software drive for disk, floppy disk drive that we were putting into the machine. There was a nice monitor and that was about it.
As you know, Cynthia, back in those times, we didn't really even have the internet. So I was going to the library as a young management consultant and opening up LexisNexis for resource. It's super hard to even picture that that happened, but we've come so far.
And I guess, just thinking more on your career journey over the years. Tell us a little bit more about what led you to these roles at Mercer and how your experiences have built to bring you to this new latest role of head of AI innovation.
Yeah. Well, since I got my degree in econometrics, I've always been extremely interested in the role of data and information, in helping executives make better decisions, run their businesses and functions differently, and also feel more personally fulfilled. So a lot of my career has been spent in companies that really focus on delivering data analytic insights and thought leadership in a way that empowers executives to take best actions and shares best practice.
I've always thought that data kind of liberates and democratizes because it helps everyone to see what's real and what's really having impact. So with that, my career across 30-plus years, has been about, of course, data and products that bring data to the market, but also about technology and the evolution in technology as a delivery interface for data and information, but also as a way of enabling learning and enabling insight creation.
So I've had the privilege of working in a number of really innovative companies, looking at, how do we build the ideal thought interface? And of course, the arrival of AI, Cynthia, is really taking us into a whole new dimension of that.
And speaking of the arrival, we've had chats about this and you. My audience knows that my philosophy is I'm an optimist as it relates to anything tech. I always believe that it's about augmenting humans and not the other way around. And there is a lot of really interesting headline-making news right now, isn't there, Jean, about not just what I may do to jobs, but just the sheer amount of money being invested into AI. It almost feels like if the number doesn't end with billions, you may not be doing it right.
And so firstly, let's just talk about where you think organizations are in their thinking about AI. Is this still the hype phase? Is it still feeling risky? It'd be wonderful just to hear firstly what you think where we are on this cycle.
Yeah. Well, I think, as you know, Cynthia, I used to work with Gartner for several years. And we always talked about the hype cycle and where we are in the hype cycle. And I do think we're at a high point in the hype cycle when it comes to AI.
But the sheer speed of AI's capability growth and the way in which it is expanding in terms of the use cases, where we can deploy it, is so dramatic that I'm not even sure-- I was talking to a Gartner former colleague the other day-- I'm not even sure the hype cycle rule will apply In the same way. We may be in a position where we have literally multiple hype cycles as these new capabilities roll out.
So what are our clients saying was, Cynthia, Mercer's privilege to have 43,000 clients. So we have the broadest--
That's why we're so tired all the time, Jean. I think that's--
Exactly. And we care about every one of you, our clients, and absolutely. But I don't know if this will resonate with any of your listeners. I often think that we're at a point when it comes to artificial intelligence that I would just call productive anxiety. And I say anxiety because I think a lot of human resources executives are not sure they know how to get value from AI.
Even people we speak with at some of the big tech firms say they're not sure what's around the corner. And that creates a lot of anxiety in terms of how do we prepare, how do we get the resourcing right, how do we understand the implications for work and the workforce. So that understandable and appropriate anxiety.
But the reason I like to think of it as productive anxiety is I think it's also causing us to revisit a lot of assumptions that we've had about work, the workforce, and the workplace, and also about our businesses and organizations and how they'll function. And it's creating some of the most interesting and innovative conversations with clients that I've experienced in my career working with human resources. So very excited for the productive anxiety to lead forward towards some real roadmaps for action for our clients here.
Well, and I'd love to get into some of that because the second part of what I mentioned was investment. It's becoming what I call an arms race in the area of AI, whether it's DeepSeek that's able to release an AI that's a third of the investment of the big players, or it's the numerous apps that continue to be released each day, promising more productivity than the previous.
So it's not just investment of resources and capital, but it's time. And when we think about HR organizations and we think about workers, how do we sense make that? Because there's a lot of talk about investment, a lot of discussion about how do we actually get ROI, as you mentioned. It'd be wonderful to hear an example of what you think makes the most sense when you think about trying to find value from all of this technology.
Yeah. Well, I think it's probably the first place I would start in thinking about the investments or the finding of value in artificial intelligence is to realize that it's more than just technology. What it is, for those who've read The Innovator's Dilemma by Clay Christensen, it represents a profoundly disruptive force where assumptions around the work that was required to create value through our organizations have to be revisited.
So previously, it looked like we needed to have a team of individuals who would go out and do an analysis, pulling information in would produce that into an intelligible report and would distribute that to others. Now, with this capability, there is an always on learner, which is the function of artificial intelligence that is continuously teaching itself simultaneously about every topic that human beings have documented in terms of content in the content universe.
So that means we have a new colleague. And I love some of my clients, our clients at Mercer, as you know, Cynthia, are referring to this as a digital colleague. AI is our digital companion, but also our colleague. And the colleague can produce insight in a matter of seconds that previously would have taken weeks of analysis.
So that is similar to things we've seen in technology history. So moments like when the world wide web came into being, we realized that it would no longer be necessary to search and find through card catalogs to discover information or even historical data, et cetera. The internet would put all that at our fingertips.
We also then had the move to cloud and streaming of data. That created access well beyond the internet and allowed us to have a much more agile approach to proprietary data sets, as well as multi-ownership data sets that are across many organizations up in the cloud, but can be accessed at any given point. It's kind of similar to the move from DVDs or VHS tapes to streaming, to Netflix.
So there's an element to thinking about artificial intelligence for human resources, but also for organizations broadly, that requires us to imagine a business in a different way. We're not going to be wanting to hold the VHS tape in hand at the time of streaming, because it simply is, as we say in technology, better, faster, and cheaper. So it will replace all of those prior technologies.
With that change in capability, we have to now resource differently. Parts of the work that the organization had to invest in or put people against are going away because our digital colleague, artificial intelligence, in whatever form it exists in your organization, can do that work better, faster, and cheaper. So that's exciting.
But it also means we need to, number 1, realize that artificial intelligence is not an option. It is the future. So we need to be harnessing that regardless of the kind of organization we're in or what our objectives are on our five-year strategic plan. Artificial intelligence is here. It's a discontinuous leap in capability that every organization needs to seize.
So the investment has to happen. And then we have to realize, though, and I always feel this about technology, as I know you do, Cynthia, that it doesn't start with tech. It starts with our organization. What are our goals as an organization? What's our strategy? And how will we work back from that to do the right investment in the right kind of AI?
And for some organizations, that means a proprietary behind the firewall artificial intelligence, that is, of course, protected in terms of data quality, much like we have here and have been heavily investing at Mercer. Our LenAI capability allows us to do a lot of work in a way that protects our proprietary analytics, algorithms, and insights.
So some organizations will go that route. Other organizations might be in a more open, communal AI experience. I think we'll see AI applications in the cloud that are open, similar to OpenAI itself, trying to democratize, create more access for individuals and organizations. And depending on your strategy, that can be entirely appropriate that that would be the place where you're going to leverage this capability.
But I also think when DeepSeek arrived, what DeepSeek did was it solved the problem of the economics of AI in a way that really shocked Microsoft, Google, OpenAI, because the cost of chips and the cost of data server processing in the artificial intelligence universe is so high.
But DeepSeek discovered alternative routes, new programmatic solutions in the code that allowed them to work on much fewer chips, and also to work in a much more streamlined, efficient way and still get decent accuracy. Granted, it's still not as accurate as full OpenAI, but it's close. And for many of us, that'll be good enough, especially looking at the cost savings.
So again, working back from business strategy should govern how our clients think about the choices they're going to make in these AI capabilities. But one final observation I'll have is that, because we now have a new digital colleague or digital a workforce, in HR, we need someone who is watching and managing that new workforce in a continuous way to make certain that as every new innovation rolls out, and we may get to a point where it's daily or even multiple times a day that the capabilities are improving, we have someone standing watch to say for our organization, how will we seize that to get full value?
So I have a couple of clients have mentioned that they're going to create an HR AI role, so a stewardship, similar to our AI Innovation Center that we have here at Mercer. So excited for what that resourcing will mean in terms of the potential it'll bring to human resources.
And I love that. I agree. We talk often about work and workers. The shift in role of HR is, as you say, stewards and trusted stewards and custodians of that data, the most sensitive data that can reside inside any organization. I think it's such a critical role for future.
And that kind of brings me to my next question. Although I promise, folks, we'll end on a positive note. But I do want to ask this question, what do you see as the number one risk, Jean, for organizations in this journey to AI in terms of whether that be adoption of it, how it's being employed today already, but what do you see as number one risk as you look out into the future?
Yeah. It's, I think, such an important risk management challenge and a different kind of risk management challenge is posed by artificial intelligence, Cynthia. What I think is in addition to the risks, obvious risks, around privacy, data privacy, data management, cybersecurity, the destabilization that could come from systems that actually do learn in a way that's trained off of faulty data or data that is not reflective of the values of the organization, much of that has been explored and very importantly, in literature. So I would say first, let's assume we're really across that management of those risks.
But the risk I'm really interested in our most recent work in the AI Innovation Center is the question of humans and what is the role of humans as we reconceive our organizations. Much like early technology and every technology that's emerged, there's been a quick sense of AI is going to take my job, or we won't need humans in the same way we did.
That hasn't borne out in previous technology launches and also for our clients. There's quite a lot of questions around what is the capability of AI to actually solve human questions and human problems. For example, for most organizations, productivity is incredibly central to individuals and also to the organization as a whole. So many organizations are saying, how can I leverage AI to drive productivity?
But where a lot of advanced clients who've been moving quickly in this area are finding a risk is that there's an assumption that the I can actually do more than it's capable of. And I think that's something we need to keep front and center. Much like the work that we've done on deconstructing and reconstructing jobs, we now have to deconstruct and reconstruct work, but we need to do it in a way that allows us to say, this is where a capability like current state artificial intelligence can accomplish an extraordinary amount and may replace an activity set.
But this is then where the line becomes humans helping humans. And I actually think the power of empathy, the power of creative insight, the power of diverse perspectives coming together in new, unexpected ways is not something that artificial intelligence can fully incorporate at this stage.
There's a lot of research in AI right now around convergent and divergent thinking, for example. AI is terrific at convergent thinking, meaning arriving at an answer, you doing that deductive analysis. It's less good at divergent thinking, what we might think of as thinking out of the box. When we ask it to come up with ideas that no one's come up with before, obviously, that challenges the model of AI itself. AI is training off of historical information to date.
So with that, I think we've got to get very clear on what we need humans to be doing in complement and how we will partner with our digital colleagues in a new way, but also how we will leverage digital colleagues and digital collaboration to amplify the power of the very unique human asset.
One of the readers and writers that I am reading quite a bit is very much focused on this question of what is it about human beings that we're learning as we get to artificial intelligence. And one of the exciting things that we found is that as we get to AI, we realize how extraordinary human beings are and the human brain, particularly, in its ability to learn in such an agile and continuous way and to think in ways that append historical presuppositions.
So I hope that HR stewardship of artificial intelligence and, of course, at Mercer were heavily focused here as we begin to explore digital agents or prompt engineering, that HR and our C-suites around all of our clients can lead the way in understanding human potential in a new frontier, in a way that goes beyond where we've been before. If we fail to do that, I think that's where many, many risks will emerge and be quite threatening to our future. But if we succeed, I think the sky's the limit in terms of what organizations will now be able to accomplish.
You know what? It does feel like, and I'm wanting to close this on a positive note, our discussion, which will obviously have to have you back on the show. But we promise we won't need to have you fly all the way to Melbourne to do that with us.

Yeah, it's summer here, isn't it? You've got some warmth. But I think in the spirit of optimism, which is the position we take here at Mercer, it doesn't-- it kind of feels, Jean, that if anything, the tech has caught up to our ambitions as leaders of people and leaders of culture and leaders of organization. That's how I feel about it.
So I absolutely agree with your position of it's not the tech. It never was about the tech, even though Mercer's been a known leader in the field of using this type of technology, machine learning, particularly, in helping us to scale the delivery, the safe delivery of services and products to over 43,000 organizations globally. That would take a lot of floppy disks or USB sticks if you're trying to deliver out benefits and rewards products at that rate.
And so I want to close on this positive and get your thoughts, especially as you alluded to the excitement about the future. You and I were chatting about this in the corridor the other day, that many of the things that we already behaviorally loved to do, and we've seen that advancement happen in customer-facing roles or product roles, where we leverage insights. We leverage any amount of data about the whole person or in this case, the customer, to understand and predict things like, when they might change their mobile phone carrier. Or are we at risk of losing this potential customer? Will this premium rise as a result of where this person has moved in their new home?
And when you think about those same types of use cases in HR, predicting when your top performer might be disengaged or worse yet, may be looking for jobs, we in HR have always focused on questions like that, but we've had to use our spidey senses,. Or we've been able to maybe ask questions more often in listening surveys and kind of taking a couple of one, maybe even two-dimensional, approaches at trying to do that type of predictive, but also very effective ways of working from an HR perspective to drive these great, high-performing, engaged cultures.
From your perspective, just it'd be wonderful just to hear one or two really neat things coming soon from where you sit in the Mercer Global career space. That's going to just be awesome for any HR leader and probably business manager, if you think about it. We all want to know if our top performers have itchy feet.

Great. Yeah. One of my-- I'm super excited, as you know, Cynthia, about the direction of where we at Mercer get to participate in this incredible evolution that's happening for HR but, as you said, for managers, for employees, for executives.
First and foremost, I want to make sure everyone listening knows we are really excited to help human resources departments on the AI journey. So we have a lot of capabilities now to help you design your HR strategy going forward when it comes to leveraging the power of artificial intelligence. So that's step one in terms of our consulting work.
But in the area of some of the new things coming in our productized data and analytic solutions, first, we're thrilled to be bringing prompt engineering forward. So for many of our clients may be accessing our Talent All Access portal, for example, which contains the widest suite of information across human resources, benchmarking data, tools, best practices, et cetera that you can access.
And we have a pretty consistent benchmark that we have the largest archive in the world. Well, nicely with prompt engineering born of artificial intelligence. We're now able to make that a natural language query. So clients can sign up and roll up to the site and just type in their questions. How do my car benefit policies compare to the benchmarks for Singapore, for Paris, for New York?
And the AI now will automatically answer that in a custom report within a matter of seconds. So that's super exciting. And we'll see that roll out in our worldwide benefits employment guidelines database first at the end of March. So that's coming really quickly. And you'll see further rollouts across all of our data sets as we go forward.
The second thing that's rolling out is a new way to think about compensation, benchmarking, and rewards. We've known for years that the complexity, particularly with the skills-based organizations emerging, is a central evolution for many companies. We know how hard it is to organize the data around jobs and skills.
Well, now, with our new program dedicated to AI-based job matching and grading, organizations that work with Mercer will be able to quickly sort through data, and our consultants will be able to quickly do job grading in a way that allows us to respond to the evolutions in a much faster cycle, usually hourly rather than days. And that's super exciting.
But lastly, you mentioned the idea of predicting turnover, predicting attrition, or predicting performance. All of that is part of our new vertical of productized technology enabled analytics. And we call that People Insights. The People Insights platform is due to roll out in a 1.0 beta test just at the end of this quarter. So I really hope some of the listeners will sign up to be beta clients.
And what this does is it takes advantage of the fact that we have the largest archive, more than 7 billion data points, across workforces, across 43,000 organizations in every major economy in the globe. With all of that data, we know that we are able to think about new questions and answer new questions for clients. So initially, we're going to be looking at things like, how do spans of control benchmark? How do we think about investments of compensation and their impact on productivity or engagement?
So a metric I'm hearing some clients talk about compensation efficiency. How do I understand whether I'm achieving the goals I set out through my compensation strategy or benefit strategy? But also career pathing, manager effectiveness. How can the organization understand the choices it's making in terms of learning and development and marry those impacts on productivity and performance?
Mercer now has not only the largest benchmarking data set, but we also have API connectivity, the digital pipes that connect us in with many of our clients. So that will allow us to look at things like performance data and to understand outcomes-based metrics like attrition or retention or attraction, time to fill, and to look at the way in which HR's investment allocations are supporting that and how efficient we are in our human resources spend and resourcing.
I'm super excited by that, as I know you are, Cynthia, because it takes us into a whole new set of questions in a whole new way of operating as an HR department, removing some of the uncertainty, and getting us to a lot more granularity about how to drive business outcomes through HR. So those are just a few of the things coming. And I promise, Cynthia, I'd love to come back because monthly updates are now coming from our Mercer Workforce Solutions AI Innovation Center. So many more exciting things to come. And really eager to talk more about them.

Did you know that in Australia, the number of software engineers outnumbers plumbers, hairdressers, or baristas1? Despite this, only 15% of Australia's STEM skilled workforce are women2, a stark contrast to the nearly 50% female participation in the broader workforce.
Today, we delve into the efforts to bridge this gender gap in STEM fields. Our host, Cynthia Cottrell, shares her experiences as a woman in STEM, reflecting on the challenges she faced as one of the few females in her systems engineering major over 25 years ago. To shed light on empowering the next generation of girls in STEM, Cynthia sits down with Jenine Beekhuyzen, the visionary founder of Tech Girls Foundation. This remarkable organisation is on a mission to inspire young girls to pursue STEM careers through innovative initiatives and programs.

Cynthia Cottrell: Today we're going to explore a workforce challenge that is near and dear to my heart, and it represents the life’s work of my guests today. The topic is women in STEM.
Australia's STEM skilled workforce significantly lacks female representation, with only 15% of women compared to nearly 50% in other industries. This underrepresentation is concerning, especially as tech jobs have grown at a rapid rate since the mid-1980s, comprising a significant portion of the workforce.
The hyper digitalisation of everyday life, along with the increasing prevalence of low code or no code tools, indicate that STEM skills will be essential for most individuals, regardless of their roles.

On a positive note, there has been a 24% increase in the number of women enrolling in STEM courses at universities between 2015 and 2020, outpacing the 9% increase among men. We are seeing the right trajectory of building the pipeline of females who could go on to take STEM qualified jobs.
But we must ask if this progress will be sufficient to bring about a significant change. As a mother of two girls, I'm particularly invested in seeing more females taking on STEM roles. I am aware that my daughters are fortunate to have both parents with engineering degrees, making STEM discussions normal in our household. Yet, I know this is not the case for many girls, who may find themselves in the minority when it comes to their studies, interests, or hobbies in STEM.
To address this issue, Mercer is working with the Tech Girls Movement Foundation, supporting initiatives and programs that aim to cultivate future female STEM leaders. The Techgirls envisions a society where girls confidently lead in STEM entrepreneurship and contribute to their communities and the economy. Today, we have the privilege of speaking with the founder of the Tech Girls Movement Foundation, Jenine Backhausen. Welcome to the podcast, Jenine.
Jenine Beekhuyzen: Thank you, Cynthia. I love the story about your family, and I'm putting your girls on the list of our recruits for next year.
Cynthia Cottrell: Please do. I'll let them know.
Jenine, tell us a bit more about your background. You know what attracted you to the field of STEM careers and what drove you to create the Techgirls Movement 10 years ago?
Jenine Beekhuyzen: Thanks, Cynthia. You are an incredible role model for your girls. Your girls are fortunate, they can see you doing these incredible things, solving problems that are important. Role models are critical, if you can't see it, you can't be it.
In my experience, having those role models, having mentors, having people to show pathways that we may not have seen otherwise, is really important. I've had many role models and mentors who paved the way for me to be here, and I wouldn't be here without them. Certainly, I have technical skills, I have abilities to solve problems in our communities and I encourage the community of young people to do the same. But I’m building on the back of other people in front of me who have shaped the world with technology.
There are so many interesting technologies in the world today, how can we use them for good? That's really what Techgirls is about, using technology for good and finding problems in our community and encouraging young people to be empowered and courageous and solve problems where others haven't done before them.

Cynthia Cottrell: That's awesome, Jenine, and I love that saying “you can't be what you can't see.” I'm going to reveal my age a little bit, but when I was going through my engineering degree more than 25 years ago, I was one of only three in my graduating class in my major in systems engineering. I do remember feeling isolated at times and, certainly not amongst a lot of other females that I could confide in and or discuss how I was feeling as I was going through my studies. But I was able to push on and I did have a wonderful network of family and friends who supported me.
As you talk about the vision of Techgirls and its mission to provide support, encouragement, and confidence, I believe there's a significant emphasis on building confidence, particularly in fields where females are a minority. Jenine, could you elaborate on the specific activities and support that Techgirls offers and share some insights into its impact?.
Jenine Beekhuyzen: Thanks, Cynthia. I think confidence comes from a number of sources, not just awareness of technology and its problem-solving potential, but also having hands-on digital skills. According to the UN, women and girls are lagging behind in terms of digital skills. We urgently need them to be part of shaping future solutions, but for various reasons, they are just not there.
Techgirls aims to tackle this issue by offering girls choices in life and equipping them with digital skills. These skills are as essential as English and math literacy in our daily lives, and we all need them to thrive. Through Techgirls we foster hands-on learning and building confidence. Our goal is to empower everyone, not just girls, to utilise technology in a way that benefits us all.

Cynthia Cottrell: Let's step back a little and just think about why this is so important now? I just talked about what it was like 25 years or so ago and you've talked a bit about your early career in STEM and here we are still talking about this today as an urgent need for the future of the workforce.
I was reading about a study that suggests that if AI was behind a lot of the hiring today, AI, would actually hire more women than if humans were doing the recruitment. A statement like that sounds great but is AI really helping us create a more diverse workforce? What are your thoughts on how this world of AI and those behind building these very powerful platforms will shape the future of the workforce and society?
Jenine Beekhuyzen: Let's break this down into two parts. For the past 24 years, I have been researching and exploring the underrepresentation of women in technology and STEM fields. In 1997, I was fortunate enough to have a few role models who were academics investigating the gender gap in tech. They were pioneers in this field and identified a lack of women graduating with information technology degrees at Griffith University. Joining their research team allowed me to study this issue ever since. This brings us to today, and surprisingly, not much has changed in almost 25 years in terms of the purpose of why I do what I do and why this is important.
Back in 1998, as part of my undergraduate degree, I was already studying AI. In some ways, the subject isn't entirely new. Even at that time, there were concerns about the groups being left behind and questions surrounding AI's role in both advancement and marginalisation.
In the AI space, marginalised voices are often further marginalised. I love the study that you mentioned because it challenges the prevailing narrative that algorithms used in human resources systems are based on historical data and perpetuate biases against women. There are studies suggesting that AI has excluded women from recruitment processes. I'd love to explore that further because the evidence so far doesn't fully support that possibility. I think if that's possible, that’s excellent. But that's not what we've seen so far and that’s certainly prompted me to do what I do, because I believe that these technologies can inadvertently exclude certain populations, and that and this lack of diversity hinders the development of genuinely useful digital futures.
Cynthia Cottrell: When we consider how technology and platforms are developed without enough diversity behind the process, I'm reminded of my phone's design. Even today, I can't comfortably hold it in one hand and swipe from left to right, as my finger can't reach across the screen's width. This suggests that the phone's designer likely had much bigger hands than me, and probably bigger than most women who use this device. It makes me wonder how different the world would be if we had more diversity and diverse perspectives involved in designing these platforms, whether it's a phone or the powerful systems responsible for hiring, selecting, and inferring knowledge. The reasons behind the need for diversity seem apparent in our daily experiences, don't they?"
Jenine Beekhuyzen: I love that example and I have another telling instance. When we started using our phones to make videos, the videos would always default to a certain orientation. And that was because it didn't actually cater for left-handed people. This highlights the importance of embracing diversity in so many different levels, not just around gender. There are so many ways that we can tap into all types of diversity.
Cynthia Cottrell: Coming back to the impact of Techgirls, this is the 10th anniversary of the foundation, so lots of girls have passed through the program. They become they can start the program as early as age six. Is that right?
Jenine Beekhuyzen: Typically, our program caters to eight-year-olds, but we've even had seven-year-olds asking to join the program. Research tells us that girls opt out of STEM as young as six. To counteract this trend, we conduct workshops targeted at girls from a very young age, aiming to introduce them to the world of technology and its vast potential. By doing so, we hope to open up a world of possibilities for these young minds and inspire their curiosity and interest in technology.
Cynthia Cottrell: Let's talk a little bit about your impact over the years. You have an incredible job, being able to wake up every morning, knowing that you have played a role in shaping how countless young minds perceive STEM and careers. I'm eager to learn more about the programs you run and the impact they have had on individuals and communities alike.
Jenine Beekhuyzen: Our journey started 10 years ago on International Women’s Day. For me, it meant turning research into practice, understanding the problem, and working towards solutions. We know why we don't have enough women in the technology space and more broadly in STEM. The challenge lies in finding practical ways to change that.
So I designed a program called Techgirls aimed at tackling the lack of visible female role models in technology and demystifying technology-related professions. Unlike careers like doctors or lawyers, the role of a technologist may not be as widely understood. Even in the tech industry, there's often a lack of awareness about what we do. To bridge this gap, we introduced a campaign called Techgirls Superheroes. It comprises a series of books that portray women in technology as superhero characters who are changing the world. These stories aim to inspire and illustrate the incredible impact women can have in the field of technology.

The challenge for me in STEM and in technology, is about how to engage young people in a place where they don't feel welcome or comfortable. So let's bring your superpower to STEM when you might not feel 100% worthy of being there and let’s use your superpower and give it a try.
When I talk to young people and I ask if they could you do “x” technically, they go, ‘no, no, no, I couldn't do that,’ and I say ‘well if you could do it as a superhero, how would you do it?’ Then they give me 10 ways they could do it. This is what Techgirls is about, engaging young people to find their best selves and realising that STEM is an option for them.
That's what we do in our program. We've done it through our books and we've done that through our competitions. The competitions encourage the girls to find a problem in the community and solve it. We have mentors working with the girls and helping them understand how they can contribute to the world through STEM.
Cynthia Cottrell: I really enjoyed our work with Techgirls in one of the competitions. What a neat way to bring out the innovation and the ideas and the solving of problems through STEM techniques that these young girls pursue as part of the program.
I know that when we had a chance to host nearly 100 school age girls in our offices here at Mercer, where we talked about problems from right across the industry, I was absolutely knocked off my feet by the practical, innovative, creative ways that these girls approach the problems that my business thinks about all the time. Sometimes we need to give confidence to these girls so that they can approach these problems in a way that may be very different from the way that we look at them in the corporate sense, or even from the adults’ perspective. I think that those competitions that you run are a really neat way to apply STEM and in a fun way. I mean, who doesn't like to win an award?
Jenine Beekhuyzen: I love the concept of competing and I think in Australia in particular, we like competing, and there's something about when the girls get in the room together at the end for the showcase and they realize there are a whole bunch of other girls like them that are giving STEM a go. I think the competition is a great motivator. It's not about giving awards to everyone, but it's about recognising the most innovative ideas.
Cynthia Cottrell: Speaking of the impact this program has had on girls, I've got a story from one of your Techgirls alumni that I would like to play for you. So let's roll tape.
I competed in the Techgirls Competition when I was in year nine. The app I created was Vocabulary Voyages - a gamified studying for the NAPLAN testing. I had absolutely no knowledge of coding or the technology world before the competition. After I did the competition I decided to study computer science at university and probably without the competition I would not have gone that path.
Today I’m software engineer at Atlassian. I also run a business on the side with my partner. We create custom websites and technology as well as apps. So I’m still continuing on with my app development journey.
Jenine Beekhuyzen: Kira is one of our many alumni who have shown that, again, if you can't see it, you can’t be it. STEM wasn't a pathway she had considered but the program inspired her to pursue a career as a computer scientist. What didn't come out in the story that she shared was the many awards that she has won as part of her studies and how she's contributed to breast cancer technology and detection and made incredible advances for how we use technology in a place where it's important for women. I think we can all learn so much from Kira.
Cynthia Cottrell: I expect that we'll be seeing a lot of Kira for years to come. What would be your recommendations to organisations who want to try and hire a Kira or even nurture that spirit of innovation that she exhibited in her time at Techgirls.
Jenine Beekhuyzen: It's a great question, Cynthia, and I think it comes back to what you were talking about before. It's crucial to empower young people by giving them a voice and recognizing the value of their ideas in shaping our products and services. The misconception that young people, particularly those always on their phones, don't have anything useful to contribute is indeed shortsighted.
Now, when it comes to attracting more women to STEM, the first and essential step for organisa tions is to address the gender pay gap. They have to rectify any disparities and level the playing field. This is an achievable and straightforward measure that can create a more inclusive environment and encourage women to engage more confidently in STEM-related fields.
Another critical aspect is having an open mind about the opportunities where women can contribute. It's common to fall into the trap of stereotypes, assuming that women should primarily be in administrative roles or are not capable of taking on management positions. Cynthia Cottrell: You shared a highly practical tip with me last week that I've already begun implementing at Mercer. It's about 'inviting the opportunity,' and I believe many of today's listeners will find it incredibly useful for their organisations. Could you please elaborate on this concept?
Jenine Beekhuyzen: I attended a conference in China where I had an interesting encounter with a computer science professor from the US. She shared an enlightening observation about her students' motivations for studying computer science. When she asked male students why they chose this field, 80% replied that it was because they were good at it. However, the female students gave a different response - they said they were studying computer science because they were invited to do so. Essentially, they were told they would be good at it, even if it wasn't something they initially considered. And they succeeded. This insight struck me as powerful. Many times women, even today, will have a go at doing things because they were invited or encouraged, not because they thought they were inherently good at them.

As leaders, we should actively seek out individuals in our organisation and provide them with opportunities to shine. Let's give them speaking roles in meetings, invite them to lunches, and explore ways to include them that we may not have considered before. It's crucial to identify those who may have been left behind and give them the spotlight they deserve.
Cynthia Cottrell: It sounds so simple, but there is a psychology behind inviting someone as opposed to nominating or recommending them. An invitation, just like to a wedding or a birthday party or to a career, represents a deliberate choice. It means that someone has recognized you, somebody wants you there. So to all women out there, we're eagerly waiting for your response. We want to see more of you in STEM and we can't wait to have you join.

Anne Le Blanc: Cynthia, three things that can be done: as an employee, make a list of your skills, what you're good at, and what you want to be good at, and go for it.
As a leader, try and actually hire not for a direct job description match, but for the skills and experiences, and they might be adjacent, that really complement your team. And then the last one, from an HR perspective, is: ask the question, where's my skills data? And maybe think about developing those use cases, as a great way to see the possibilities of what you could do with that data.
